then all of a sudden the cars goes in gear

On my old XJ6 it would do this when the ATF got low - could take anything upto 20 seconds to get up enough pressure to operate the brake bands. Once moving all was ok. Worth a look perhaps?

As a fellow 300TDi auto owner I would also say that there is a good chance that the oil level is low. Mine used to do a similar thing when the level got low because of a couple of leaky pipes to the gearbox cooler. I also found that servicing the gearbox (i.e new filter and oil) made a noticable difference.

When checking the oil level you need to make sure the box is cold but the engine is running.
